Abstract - As labor demographics shift and caregiving responsibilities grow, more workers are struggling to balance full-time work with care taking, leaving challenging issues unresolved for employers and employees alike. We apply the Job Demands-Resources (JD-R) to data from caregivers and explore how HR solutions targeted at caregivers can be conceptualized as organizational resources through which caregiving job demands are alleviated and, in turn, well-being and engagement is enhanced resulting in higher employee productivity. The research explores the ways flexible working schedules, support from the supervisor and caregiver resources would help to alleviate stress among employed caregivers drawn from multiple organizational settings. The study shows that, beside the participation in HR initiatives, there is strong evidence that a strategic fit between employee life needs and engagement actions represents a primary antecedent of the level of engagement, and specifically of support sub-factors differentially impacting on the task performance and work engagement. The combination of quantitative measurement of engagement and productivity with qualitative insight into workers’ experiences from a mixed-method approach allows a more nuanced understanding of how changes in company influence are realised across work, demographics and organisational culture. The results contribute to human resource management research by applying the JD-R framework in a caregiving context and showing how inclusive, caregiver-responsive HR practices support long-term performance. In practical terms, these findings offer evidence-based advice for companies interested in improving productivity and enhancing well-being of employees faced with a more challenging work-life environment.
